Quick answer: How do I become an HR analyst?

  1. Pay in India — HR analysts report ₹5.8–6.4 lakh, up 14% in two years (AmbitionBox).
  2. Engagement — global engagement fell to 20% in 2025, costing about $10 trillion (Gallup).
  3. Managers — manager engagement dropped from 27% to 22% in a year (Gallup).
  4. Privacy — India's DPDP Act core duties apply from May 2027.
  5. Proof — a free 15-minute HR analytics test.

Key takeaways

  • Define metrics precisely.
  • Segment before you conclude.
  • Protect employee privacy.
  • Tell a story leaders can act on.
  • Correlation isn't causation.

Picture a leadership meeting where the CEO says attrition is "out of control" at 28%. An HR analyst digs in. Company-wide attrition is high, but splitting it shows the real story: most leavers are in customer support, within their first six months, and concentrated under two team leads. Exit survey comments mention unclear targets and night-shift rosters changed at short notice. Engineering and sales attrition are actually below industry norms. Instead of a company-wide retention bonus, leaders fix onboarding and roster rules in support and coach the two team leads. Six-month attrition in support falls over the next two quarters.

What HR analysts do

HR analysts — also called people analysts or workforce analysts — turn people data into decisions. The work includes maintaining clean HR data; defining and calculating metrics such as headcount, attrition, time-to-hire, absenteeism and pay ratios; building regular reports and dashboards; analysing engagement and exit surveys; supporting workforce planning; running deeper analyses on questions like "why are new hires leaving?"; protecting employee privacy; and presenting clear recommendations to HR and business leaders.

People data matters because engagement is slipping. Gallup's State of the Global Workplace 2026 found global employee engagement fell to 20% in 2025, costing about $10 trillion in lost productivity, and manager engagement fell from 27% to 22% in a single year.1 Analysts who can show where and why engagement is falling help leaders act. Privacy rules are tightening: India's Digital Personal Data Protection Rules, notified in November 2025, bring core obligations into force from May 2027,2 and employee data is a major category of personal data for most companies. AI is also arriving in HR — SHRM found 43% of organisations used it for HR tasks in 2025.3 In India, AmbitionBox lists HR analysts at a typical ₹5.8–6.4 lakh, up 14% in two years,4 while people analytics managers report ₹24.4–27 lakh from a small sample.5

Interview questions, with how to answer them

"How do you calculate attrition?"

Leavers in the period divided by average headcount, and state whether you include involuntary exits and interns.

"Attrition is rising — how do you investigate?"

Segment by team, tenure, manager and location; read exit data; compare with engagement results; then test explanations.

"A leader wants to see who said what in the survey — what do you do?"

Refuse politely, explain anonymity commitments and offer aggregated insights for groups large enough to protect identities.

"What's the difference between correlation and causation?"

Two things moving together doesn't prove one causes the other; look for other explanations and test them.

"How do you present to leaders?"

Lead with the answer, show one or two clear charts, and end with options and recommendations.

Questions to ask in your interview

  • "Which HRMS and BI tools do you use?" — tools.
  • "How clean is the HR data?" — reality.
  • "Who uses the analytics?" — impact.
  • "How is employee data protected?" — ethics.

Voluntary is when employees choose to leave; involuntary is when the employer ends employment.

"What's a minimum reporting group size?"

The smallest group shown in survey results, to prevent identifying individuals.

Table: A first-90-days plan (editorial guidance)

Start by understanding where HR data comes from and how metrics are defined. Fix inconsistencies and agree definitions. By the third month, deliver one analysis that answers a real business question.

How AI is changing HR analytics

AI now summarises open-ended survey comments, predicts attrition risk, suggests insights in dashboards and lets managers ask questions of HR data in plain language. That raises the stakes for privacy, fairness and accuracy. Predictions about individuals — such as "flight risk" scores — can be wrong and feel intrusive, so many organisations limit them or use aggregated insights. Analysts who understand both the techniques and the ethics are increasingly valued.

How to analyse an engagement survey

Check response rates by group first. Look at overall scores, then segment by team, tenure and location, respecting minimum group sizes. Compare with the previous survey and with external benchmarks where available. Read open comments for themes, using AI tagging carefully. Identify two or three priorities, not twenty. Share results with managers alongside suggested actions, and track whether actions happen.

How to build a metric dictionary

List each metric with its name, plain-language meaning, exact formula, data source, owner and refresh frequency. Note what's included and excluded — for example, whether interns count in headcount. Agree definitions with HR and finance, since headcount numbers often differ between them. Publish the dictionary where everyone can find it, and update it whenever a definition changes. It prevents most "why don't these numbers match?" arguments.

Common myths about HR analytics

"It's just reporting." Analysis means answering why and what to do.

"More data is always better." Collect only what you need and can protect.

"Predictive models replace judgement." They inform, not decide.

How to tell a story with HR data

Start with the question leaders asked and give the answer in one sentence. Show the one or two charts that prove it, with clear labels and no clutter. Explain what's driving the result and how confident you are. End with options and a recommendation, plus what you'll measure next. A short, clear story gets acted on; a forty-slide deck rarely does.

Mistakes that cost candidates

  • Unclear metric definitions.
  • No segmentation.
  • Breaking survey anonymity.
  • Cluttered dashboards.
  • Confusing correlation with cause.

How we know

India pay comes from AmbitionBox (read October 2026); engagement data from Gallup's State of the Global Workplace 2026; privacy timelines from the Government of India's DPDP Rules notification; and AI adoption from SHRM's 2025 Talent Trends. The attrition scene, segmentation table and history are editorial. Science of Apps publishes the free test linked here. Last reviewed October 2026.

Frequently asked questions

What does an HR analyst do?

Collects, cleans and analyses people data — headcount, attrition, hiring, performance, pay and engagement — and turns it into reports and recommendations.

How is attrition calculated?

Commonly as leavers in a period divided by average headcount in that period; definitions vary, so state yours clearly.

What tools do HR analysts use?

Excel or Google Sheets, an HRMS, BI tools such as Power BI or Tableau, survey tools and increasingly SQL and Python.

How much do HR analysts earn in India?

AmbitionBox lists HR analysts at a typical ₹5.8–6.4 lakh, up 14% in two years; people analytics managers report much more, though from a small sample (October 2026).

Why does privacy matter in HR analytics?

Employee data is personal and sensitive; laws such as India's DPDP Act require purpose limits, security and care with access.

Do I need an HR or a data background?

Either works — HR people learn data skills and data people learn HR context; both are needed.
