Quick answer: How do I get a job in learning and development?

  1. Pay in India — L&D specialists report ₹8.9–9.8 lakh, up 15% (AmbitionBox).
  2. Skills worry — 49% of L&D pros say executives fear skills gaps (LinkedIn, 2025).
  3. Motivation — career progress is people's top reason to learn (LinkedIn, 2025).
  4. US — training and development specialist jobs projected +11% to 2035 (BLS).
  5. Proof — a free 15-minute L&D test.

Key takeaways

  • Start from the business problem.
  • Design around real tasks.
  • Practice beats presentation.
  • Connect learning to careers.
  • Measure behaviour, not attendance.

Picture a bank whose branch managers keep missing sales-quality targets. The first request to L&D is "Run a two-day product training." An L&D specialist asks to see the data and shadows three branches. Product knowledge is fine. The real gaps are how managers coach staff after customer conversations and how targets are explained. She designs a different programme: a half-day workshop on coaching conversations, weekly 15-minute practice huddles with scenarios, and a coaching checklist. Three months later, branch audit scores improve in the pilot region. The two-day product course would have been easier to run — and would have changed nothing.

What L&D professionals do

Learning and development helps people build the skills an organisation needs. The work includes training needs analysis with business leaders; designing programmes, workshops and e-learning; facilitating sessions; running onboarding, leadership and compliance training; managing learning platforms and vendors; building career development and mentoring programmes; and measuring impact on behaviour and business results. Roles range from trainer and L&D coordinator to L&D specialist, instructional designer, training manager and head of learning.

L&D sits at the centre of the skills challenge. LinkedIn's Workplace Learning Report 2025 found 49% of learning and talent professionals say executives worry employees lack the skills to execute business strategy, and that career progress is people's top motivation to learn.1 The World Economic Forum's Future of Jobs Report 2025 names analytical thinking the top core skill employers want, with AI and big data the fastest-growing skills.2 In the US, the BLS projects training and development specialist jobs to grow 11% from 2025 to 2035, with a $69,280 median.3 In India, AmbitionBox lists L&D specialists at a typical ₹8.9–9.8 lakh, up 15% in two years,4 and training managers at ₹9.3–10.2 lakh.5

"How do you make training stick?"

Practice, spaced reinforcement, manager involvement and applying skills on real work soon after.

"How do you measure impact?"

Define the behaviour and business result you expect, measure before and after, and compare with a group that didn't take part where possible.

"How do you engage reluctant learners?"

Make it relevant to their work and career, keep it practical and involve their managers.

"How would you use AI in learning?"

To draft content, personalise practice and provide feedback, while checking accuracy and keeping human coaching.

Questions to ask in your interview

  • "What are the biggest skills gaps?" — priorities.
  • "How is learning measured today?" — maturity.
  • "Which LMS do you use?" — tools.
  • "How involved are managers?" — support.

More questions interviewers ask

"What's the 70-20-10 idea?"

A rule of thumb that most learning happens on the job, some through others and a smaller share through formal courses — useful as a reminder, not a precise law.

"What's microlearning?"

Short, focused learning pieces, often a few minutes long.

How AI is changing L&D

AI now drafts course content, creates quizzes, translates materials, powers role-play practice and acts as a tutor answering learners' questions. Content creation is faster than ever, so L&D's value moves to diagnosis, designing meaningful practice, connecting learning to careers and proving impact. AI skills themselves are now a major training need — the WEF ranks AI and big data the fastest-growing skill. L&D teams must also check AI-generated content for accuracy and bias.

How to run a training needs analysis

Start with the business goal and the performance gap: what should people be doing that they aren't? Gather evidence — data, observation, interviews with performers and managers. Identify causes: skills, knowledge, motivation, tools or processes. Training only fixes skill and knowledge gaps; recommend other fixes for the rest. Define target behaviours and how you'll measure them before designing anything.

How to facilitate an engaging session

Open with why the topic matters to participants' work. Keep presentation short and switch to practice often — discussions, scenarios, role-plays. Ask questions and listen. Use real examples from the organisation. Online, add interaction every few minutes. Close with commitments to apply one thing, and follow up afterwards.

Common myths about L&D

"Training fixes every problem." Many performance problems are about process, tools or management.

"Happy sheets show success." Satisfaction isn't behaviour change.

"E-learning replaces trainers." Practice and coaching still need people.

How to build a career development programme

LinkedIn's research suggests career progress is the main reason people want to learn, so linking learning to careers makes programmes more attractive. Start by mapping a few common career paths in your organisation: the roles people move between and the skills each move requires. Publish these paths in plain language so employees can see where they could go next.

Then connect learning to each step: courses, stretch projects, mentoring and internal job rotations. Train managers to hold short career conversations once or twice a year, using simple questions about interests, strengths and next moves. Make internal openings visible and encourage managers to support moves rather than hoarding talent.

Measure internal mobility, promotion rates and retention of people who took part. Share success stories of employees who moved roles. Over time, a visible career programme improves both skills and retention, and gives L&D a stronger case for investment than course completion numbers alone.

Mistakes that cost candidates

  • Jumping to solutions.
  • Lecture-heavy design.
  • No manager involvement.
  • Measuring attendance only.
  • Unchecked AI content.
